    AI is changing the way businesses operate, and 80% of CEOs are ready to rebuild their workflows, starting with new skill requirements at the hiring level. That’s already happening: LinkedIn’s Work Change Report shows that 70% of job skills will shift by 2030, and junior tech hiring in Europe dropped by 73.4% in just one year.

    But this whole shift doesn’t mean startups no longer need new employees – they just need people with an upgraded skillset and a more flexible, independent mindset. For founders, the goal is to move from hiring for roles to hiring for capabilities. Here are six important skills to focus on when building high-performing teams.

    1. Ownership

    Carta data shows that single-founder U.S. startups jumped from 23.7% in 2019 to 36.3% in mid-2025. AI is an important factor here, as it’s so much easier than ever for one person to research, build, launch and maintain a product without hiring specialists for each role.

    AI closes the gap between catching the problem and fixing it, making the real MVPs the people who take a project from concept to completion without waiting for someone to hand them the next step. 

    At Udora, one of our product managers built a functional internal admin interface using AI tools. It wasn’t polished, but it worked, launched in days, and didn’t take a single minute from our development team.

    When hiring, focus on responsibilities and expected outcomes rather than task lists. Instead of asking what candidates did in previous roles, ask: “What problem did you notice yourself, and what did you build or fix without waiting for approval?” During onboarding, give them a real micro-project to see if they can take it across the finish line independently.

    2. Critical thinking

    Gartner projects that most companies will test the skills of future employees AI-free, because of a widespread critical thinking decay caused by heavy GenAI use. With AI giving a variety of options in under a minute, the killer skill now is knowing which option works best.

    Ford experimented with around 900 AI cameras for quality control, but soon realized that human expertise often makes the difference. The automated systems repeatedly missed subtle defects that experienced human inspectors caught in seconds. Ford brought back 300 experienced engineers to overhaul the AI tools and manage complex cases. 

    Define which operational decisions strictly require human touch – disputes, all the legal and privacy risks, financial issues and brand image moments. During interviews, give candidates an AI-generated output and ask them to improve it. The candidates who can separate the wheat from the chaff and bring new, bold ideas are the ones you want to hire.

    3. Adaptability 

    In a world where internal workflows, core concepts and big ideas can change in just a few months, hiring for rigid processes is a losing game. You need people who’re flexible to the ground shifts under their feet. They are the ones who take responsibility, reshape their own roles, and see fresh opportunities out of nowhere. 

    When an unreliable post claiming ‘Airtable is dead’ went viral, CEO Howie Liu used it to restructure the entire company around AI. He created two special units: the product team focused on rapid AI experiments, and the infrastructure team was responsible for slower, more strategic solutions. Liu himself went back to writing code and encouraged employees to prioritize testing new AI tools.

    Don’t lock roles into static blueprints. Leave space to regularly review tools, processes, and responsibilities as tech evolves. 

    4. AI literacy

    According to LinkedIn, mentions of AI literacy in job postings jumped sixfold in a single year. It’s becoming a core job requirement — across customer support, finance and more — to deliver real business results with AI tools.

    Zapier set a bare minimum AI fluency expectation for all new hires. The company even published four performance levels from Unacceptable to Transformative. The criteria adapt by function, and Zapier evaluates candidates not just on current AI skills but also on how quickly they test new workflows and tools and iterate on daily tasks.

    Create a sandbox where employees feel safe to experiment with bold ideas and new tools without risking data or being left alone. Highlighting successful experiments and useful tips also helps make AI a natural part of your company culture, not just another corporate mandate. To keep everything under control, prepare guidelines around data security and trusted tools.

    5. Cross-functionality

    McKinsey data show that nearly 75% of cross-functional teams are dysfunctional, largely due to Chinese whispers around delegation. The smaller and faster a startup grows, the more expensive rigid specialization becomes. One person who understands product, data, and user experience well enough to context-switch adds far more value than three specialists who need alignment meetings just to hand off a task.

    Mastercard built a new hiring approach team, bringing together recruiters, engineers, and HR specialists into a cross-functional team. What began as a small pilot quickly scaled into a global program that stabilizes technical hiring – primarily because decisions were made collaboratively by experts working across functions rather than being passed down a traditional chain of command.

    Structure your team to cut out long handoff chains between departments. Give people room to pick up neighboring tasks and collaborate directly without middle managers getting in the way.

    6. Empathy 

    Deloitte’s Human Capital Trends study tells a simple truth: while AI brings new opportunities, changes workflows, and automates routine tasks, distinctly human touches become far more valuable for maintaining trust. Empathy, ethics and sincere connection can not be replaced by an AI, and that is what is cherished across all the spheres.

    The Ritz-Carlton lets every employee, regardless of position in the hierarchy, spend up to $2,000 per unsatisfied guest to resolve an issue on the spot without manager approval. That policy trusts real-time human empathy and creativity in unpredictable moments instead of forcing staff to follow rigid scripts.

    Building a modern startup team isn’t about collecting specialists to check off task lists. It comes down to hiring flexible and proactive problem solvers with sharp critical thinking and trusting them to keep growing.
